A global consulting firm engaged Enmasse to embed mental fitness into its leadership culture across several European cities. This has extended to the Middle East and South America. The partnership is now in its third year and the program has been integrated into the firm's People Leader promotion pathway.
High performance at a human cost
A global consulting firm was performing at the highest level financially. The organisation recognised that sustaining long-term performance required more than technical capability. It required its people to be mentally fit, and its leaders to understand what that meant in practice.
The challenge was not awareness. People in this environment were highly intelligent and highly capable. The challenge was embedding genuine mental fitness capability into a culture that prized performance above almost everything else, in a way that felt credible, evidence-based and immediately applicable to the real pressures they faced.
The brief was clear. Not a wellness initiative. Not a tick-box training day. A substantive, multi-session program that would shift how leaders thought about cognitive performance and mental health, their own and their teams', and give them practical tools to do optimise both in a sustainable way.
A multi-pillar program built around behavioural science
Enmasse designed and delivered a multi-pillar mental fitness program across the organisation's European, South American and Middle-East offices. The program has been running for over two and a half years and comprises three interconnected strands delivered concurrently.
Part 1 focused on mental health awareness and practical mental fitness strategies, delivered to employee and People Leader cohorts. Part 2 addressed the question, “how do we build sustainable high-performing teams?”, exploring the leadership behaviours and team dynamics that enable performance without burnout. A third strand delivered ActNow training to the organisation's champions in the Middle East, building internal capability for early intervention and crisis response.
Content was grounded in brain and mind science and delivered by Enmasse specialist facilitators across three cohort streams of people leaders, from entry level through to senior partners, as well as shared services leaders. The program was co-designed and co-delivered with senior leaders within the organisation, embedding it into the firm's culture rather than positioning it as an external intervention.

The program has since been embedded into the organisation's People Leader promotion pathway, meaning every leader moving into a new level of seniority now completes the mental fitness program as part of their development. That integration is the clearest indicator that the program has moved from intervention to infrastructure.

Across the Pillar 1 program, participants recorded an average 57% improvement in confidence across all cohorts and all locations. 86% of participants could immediately name at least two new mental health strategies they would apply, a result that speaks to the practical and applicable nature of the content rather than abstract awareness raising.
Leaders also recorded a 35% increase in confidence spotting early signs of mental health challenges in their teams, one of the most meaningful shifts the program produced. The ability to notice when someone is struggling, before it becomes a crisis, is the capability that changes outcomes for individuals and for organisations.
Satisfaction ratings were consistently high across London, Amsterdam and Brussels, with the program landing equally well across very different cultural and professional contexts. People Leader cohorts consistently recorded higher satisfaction than employee cohorts, reflecting the depth of the leadership-specific content and its direct relevance to the challenges those participants faced daily.

Mental fitness becomes culture when it is built into leadership development
The most significant outcome of this program is not a satisfaction score. It is the fact that the organisation chose to embed it into its People Leader promotion pathway. That decision tells you something important about what happened. The program did not just inform. It changed how the organisation thought about what leaders need to know and be able to do.
That kind of integration does not happen with a one-off workshop. It happens when a program is credible enough, substantive enough and practically useful enough that the organisation wants every future leader to have it. Getting there required over two and a half years of consistent delivery, genuine co-design with senior partners and content that met a highly capable audience at their level.
For any organisation operating at high intensity, the lesson is that mental fitness is not a wellbeing program sitting alongside the work. It is a leadership capability that belongs inside it.
